Talent development
The 360° evaluation is a highly-regarded method to elicit key perceptions about a person’s on-the-job skills and behaviours because feedback to the recipient is solicited from their staff, peers, and leaders. It is a sensible approach to take because the recipient has multiple roles as a leader, peer, and follower, all of which have to be executed well. And yet, most organizations miss critical elements in developing 360° action plans based on the evaluations. Research shows that a whole picture approach – creating action plans that recognize the recipient is simultaneously a leader, a peer, and a follower – is strongly linked to both personal and organizational success. Consider, for example, the case of a high potential employee who has become a great leader, but is not in turn a good follower. When their chances for a promotion get blocked (as often happens to poor followers even when their other skills are excellent), they get frustrated. This is a fairly common path to executive derailment and the loss of the best talent.
